When Great Leaders Cry: What Lionel Messi Taught the World About Leadership

A tear rolled down his cheek, and that single tear may become one of the most defining images of his extraordinary career. As someone who has spent more than three decades helping leaders navigate pressure, conflict, and change, I wasn’t thinking about soccer. I was thinking about leadership.

The true test of leadership isn’t what happens when you’re holding the trophy. It’s what happens when you receive the runner-up medal.

Messi has won almost everything there is to win. Yet what has always distinguished him isn’t simply his remarkable talent, but his humility.

I was grateful to watch him several years ago on his home court in Buenes Aires. The love in the stadium was palpable. He is a hero, not just because he has mastered the art and craft of soccer. Because of who he is as a human being. Throughout his career he has let his actions speak louder than his words. He celebrates teammates before celebrating himself and works tirelessly without demanding the spotlight. As a leader he carries enormous expectations while remaining grounded.

That is rare.

Many leaders believe they must appear invincible. They think admitting disappointment signals weakness (it doesn’t). The strongest leaders allow themselves to feel deeply without allowing those emotions to control their behavior. There is an important difference.

Messi’s tear was not about self-pity. What I saw was about caring. When you invest your whole heart into something that matters, disappointment is the natural companion of commitment.

The Opposite of Caring Isn’t Resilience. It’s Indifference.

This is at the core of what I teach leaders to recognize. There are invisible patterns that rise up to be seen when they re-emerge under pressure. Stress doesn’t create our character, it reveals it.

Some leaders react to disappointment by blaming others. Many withdraw and go to the locker room or office without a word. Others use JUBLA and will judge, blame, or attack. Those are old patterns, often learned long before we entered the workplace.

Every Stressful Moment Offers Something Important: A GLIMMER

That is a brief moment, a chance to pause before reacting. It is a chance to choose who we want to become. Watching Messi after the final whistle, I didn’t see a defeated athlete. I saw a leader who understood that grace matters as much in loss as it does in victory. His teammates watched him. His country watched him. The world watched him. And what they witnessed wasn’t perfection, it was humanity.

Ironically, that’s exactly what makes people want to follow someone. Not because they never fall, but because they show us how to stand with dignity after they do. The same principle applies in organizations.

Employees Don’t Expect Leaders to Have Every Answer

They expect honesty, accountability, and composure. Most of all, they expect authenticity. A leader who can say, “We lost today. It hurts. We’ll learn from it and return stronger,” inspires far more trust than one who pretends nothing happened.

Messi’s legacy will never be defined by one final score. Rather, it is defined by twenty years of extraordinary consistency, excellence, and unwavering commitment to something larger than himself. Even in defeat, he reminded us that greatness is not measured only by championships. It is measured by the character we reveal when the outcome is not the one we hoped for.

Perhaps that’s the greatest GLIMMER of all.

Leadership Isn’t About Always Winning
